Analisis Pengaruh Kepemimpinan dan Keterlibatan Pegawai terhadap Keberhasilan Program Kerja Peran Dukungan Atasan sebagai Variabel Moderasi (Studi Kasus pada Dinas Pendidikan dan Kebudayaan Kabupaten Sukoharjo)

Abstract

This study examines the effects of leadership and employee engagement on program success, with supervisor support as a mediating variable at the Department of Education and Culture of Sukoharjo Regency, Indonesia. The study was conducted in May 2026 with a population of 448 elementary school operators. A total of 82 respondents were selected using purposive sampling and the Slovin formula with a 10% margin of error. Primary data were collected through a questionnaire using a four-point Likert scale, while secondary data were obtained from relevant literature. Data were analyzed using multiple linear regression and mediation analysis, supported by t-tests, F-tests, and classical assumption tests, including normality, multicollinearity, and heteroscedasticity tests. The results indicate that leadership, employee engagement, and supervisor support have positive and significant effects on program success. Leadership and employee engagement also have positive and significant effects on supervisor support. Furthermore, supervisor support mediates the relationship between leadership and program success as well as between employee engagement and program success. These findings indicate that effective leadership and active employee engagement can contribute to successful program implementation, particularly when supported by adequate guidance, facilitation, and recognition from supervisors. The study highlights the importance of strengthening leadership practices, employee engagement, and supervisor support to improve the implementation of organizational programs in the public sector.
